台商任用大陸籍中階幹部管理機制使用與滿意度之研究

A Study on Control System of the Management and the Satisfaction as Using the Native as the Middle-Level Managers for Taiwanese Entrepreneurs in Mainland China

摘要

  隨著台商赴大陸投資時間的拉長,對大陸中階幹部的任用有本土化的趨勢。為了讓所任用大陸籍中階幹部擁有能力及意願下從事管理工作,研擬一套對大陸籍幹部有效的管理機制是刻不容緩。本研究以105家在大陸的台商為研究對象,探討這些台商對大陸籍中階幹部管理機制之使用情形及滿意度。經由問卷調查以複迴歸方法的分析,所獲得的結果是,台商任用大陸籍中階幹部所使用的管理機制是呈現多元化的機制。就管理機制的滿意度,以金錢為獎勵工具,較受大陸籍幹部喜歡,台商滿意度有顯著的正向影響;而以金錢為懲罰工具,台商恐受報復,其滿意度有顯著的負向影響;而降級懲罰機制不影響大陸幹部薪水的減少,而對台商滿意度有輕微正向的影響;實施生涯發展對台商滿意度亦有顯著正向影響;為避免大陸幹部採取報復、洩露機密及自立門戶等風險,則在大陸幹部遴選條件上顯著的會考量其人格特質。

ABSTRACT

  In recent, the trend of hiring native as middle level managers in Mainland China is getting more and more popular. The effective control system for the management of Taiwanese corporation in Mainland China is necessary and important. We take 106 Taiwanese corporations in Mainland China as our samples, and explore the implementation and the satisfaction of hiring the native as middle-level managers for Taiwanese corporations in Mainland China. We use the questionnaire for the survey and multiple regression analysis. The results shows that the diversification of control system for the Taiwanese corporations in Mainland China. First, the popular reward system for the native managers is performance bonuses. There is a positive influence on the satisfaction of the native managers of Taiwanese corporations in Mainland China. Otherwise, it would make negative influence on the satisfaction of the native managers of Taiwanese corporations in Mainland China while taking the salary reduction as the control method. Second, there is a slightly positive influence on the satisfaction of the native managers of Taiwanese corporations in Mainland China while taking the demotion without salary reduction as the control method. The positive influence of the implementation of career development was significant. While selecting the native as the middle-level managers, the characteristics of people are the crucial factors for the Taiwanese corporations in Mainland China.

摘要

  設備維護管理系統是製造業為了維持設備的持續運作,以使生產流程更加順暢,而所發展出來的系統。設備維護管理系統於近年來非常受到重視,也有各式各樣的系統(如:Reliability Centered Maintenance,RCM、High Performance Maintenance Management,HPMM與Total Productive Maintenance,TPM)被提出與導入於實際的製造系統中。雖然如此,仍有些問題待回答,例如:目前台灣企業使用設備維護管理系統的情況、各種設備維護管理系統的要素與其產生的維護績效與生產績效的關係、和那一種設備維護管理系統對企業強化其內部運作有較好的貢獻等議題。本研究首先整理各種設備維護管理理論,回顧設備維護管理的演變,然後深入剖析幾種設備維護管理系統(如:RCM、HPMM與TPM等)的運作構面,探討其彼此間的互動關係。本研究藉由問卷調查與結構方程式模型,驗證這些設備維護管理系統,不僅對企業的設備維護管理績效有正向的影響,對企業的生產製造績效也有正向的影響。本研究也發現相較其它設備維護管理系統,TPM系統對生產製造績效的影響效果較大。

ABSTRACT

  Maintenance management systems are considered by many companies as the key to keep their equipments running under normal operation without breakdowns. In recent years, there has been much and rapid development in maintenance management system. Various systems, e.g. RCM (Reliability Centered Maintenance), HPMM (High Performance Maintenance Management), and TPM (Total Productive Maintenance) systems, have been proposed and implemented in real-life manufacturing systems. Despite so, there are some vital questions remained to be answered. For example, what is the current status of Taiwanese manufacturers’ implementation of maintenance management systems? What are the key elements of some popular maintenance management systems and the effects they have on a manufacturer’s maintenance and production performance? In addition, which maintenance management system can result in better maintenance and production performance? This study reviews several maintenance management systems (e.g. the RCM, HPMM and TPM systems) and their historical development. The key elements of these systems are identified and analyzed. The relationships between these systems are also studied. After that, a survey is conducted on Taiwanese companies. The data collected from the survey is used to build up the model that is necessary to understand the elements of these systems, their relationships and their effects on the maintenance and production performance. The analysis result indicates that maintenance management systems have positive effects on the maintenance and production performance of Taiwanese manufacturers. The analysis result also shows that the TPM system can result in better production performance than other systems.

董監事結構、董監事連結與經營績效之關係研究

摘要

  董事會是公司治理中最重要的一環,而董事會中的外部董事因為沒有實際參與公司運作,在監督效率上優於內部董事,且豐富的外部資源,可透過董監事連結為公司帶進經營所需資源,進而減少交易成本,提升經營績效。國內此方面的研究相當少,因此,本研究以國內93年上市電子產業為研究對象,利用多元迴歸分析,探討董監事結構對董監事連結以及經營績效的影響,並分析董監事連結的中介角色。研究結果發現台灣電子產業董監事連結行為不及美國及新加坡,且連結對象傾向產業內之企業。此外,董監事結構的確影響經營績效;董監事連結在董監事結構對經營績效間扮演部分中介角色;且不同的連結行為對績效有不同的影響。

ABSTRACT

  A company’s board of directors is at the core of corporate governance. Outside directors of the board are not involved in the management of the company, and, therefore, they play effective monitors of senior managers. Besides, outside directors bring in rich external resources by interlocks that allow the company access to productive resources, information and reducing transactional cost. Literature on the interlocking directorates is very few. We adopt 2004 data on 279 Taiwanese public electronic firms to construct multi regression models and exam the relationship among board structure, interlocks, and firm performance. The result finds that Taiwanese electronic firms have less interlocks than America and Singapore, while the interlocks of Taiwanese electronic firms are more likely occurred in the same industry. In addition, the results demonstrate that board structure is positively related to firm performance. The mediating role of interlocks between the relationship of board structure and firm performance is significant. Different kinds of interlocks effect firm performance differently.

摘要

  企業資源規劃(Enterprise Resource Planning,ERP)系統的投資通常是企業在資訊專案中單次最大的投資。如何確保此項投資專案能順利進行,上線後能發揮效益,風險的控管是一個重要的議題。本研究探討ERP系統專案中風險管理活動,期望能幫助管理者在ERP系統專案進行的各個階段中及早辨認風險、評估其影響並採取適當的行動來回應。本研究根據文獻探討,建立對於ERP系統專案的風險辨認評估表,再藉由德菲法專家問卷進行驗證,來增加本研究辨認風險評估表的效度。接著將評估表中構面各變數設計成個案訪談問項,藉由個案研究來了解目前台灣汽車產業中兩家公司,在ERP系統導入專案的風險管理情形。首先採用工作系統架構來分類ERP系統專案的風險因子,區分為工作實務、參與者、資訊、技術、產品與服務、客戶、環境、基礎建設與策略九大類。接著考慮ERP系統專案的生命週期,在不同階段中有其重要的工作項目及關係人,將風險因子依照其開始發生的時機與延續期間區分出來,提供管理者在進行ERP系統專案時擬定風險管理策略及進行風險管理時的一個完整的參考表。根據風險辨認評估表再進行深度訪談,整理出ERP系統專案中造成風險的原因、各風險因子對於專案的影響及風險的處理方式。希望能對於實務上ERP專案的導入與風險管理提供一個參考依據,有助於專案風險控管能更為完善。

ABSTRACT

  The investments of ERP system have become the largest IT expenditure in business. To make certain the project go smoothly and bring benefits after go-live are being an importance issue. This study referred to the related literature and develops a reference model for identifying ERP project risks, then use Delphi method to confirm the ERP projects risk factors. Base on the in-depth interview on two cases of automobile industry, this study shows how the nine elements of the work system framework can be used to organize the risk factors of ERP project, and to classify the risk factors by ERP system project life cycle. The work system elements are Work practices, Participants, Information, Technologies, Products and Services, Customers, Environment, Infrastructure and Strategies. The phases of six-step project life cycle model are Project preparation, Business Blueprint Realization, Final Preparation, Go-live and Post-implementation. Finally, this study explains how the identified risks and impacts being assessed in the ERP system projects implementation cases. The finding of this study can serve as a reference tool for the company and help the managers on the risk management in the ERP project life cycle.

摘要

  本研究主要目的在探討台灣高科技企業文化類型、知識管理與組織績效三者之整合性關係。本研究採取問卷調查,以實證方式針對包括新竹科學園區及台南科學園區高科技企業,總共發出問卷331份。問卷調查的對象主要是該公司之人事主管,總計有效問卷為82份。透過統計上假設檢定企業文化類型、知識管理與組織績效三者之整合性關係,研究結果顯示不同類型之企業文化對於高科技企業的績效表現及知識管理流程均呈現出顯著影響,且配合創新型的企業文化對於其績效表現也顯著異於其他類型文化。對於新成立的科技公司而言,創新型的企業文化配合知識創造與精鍊,對於組織之財務績效與人力績效而言,皆有顯著的效果。

ABSTRACT

The purpose of this study is to explore the relationships among organizational culture type, organizational knowledge management, and organizational performance of Taiwan’s high-tech industry. Questionnaires are conducted on personnel managers of the companies in both Hsinchu and Tainan science-based industrial park. The feedback of total of 82 questionnaires are obtained and used to conduct empirical study. From the study, the relationships among the variables are significant. Especially, the age of company has shown a significant impact on the statistical model. Both knowledge management process and organizational performance are significantly affected by the different organizational culture types. Moreover, a new established firm with innovational corporate culture is also shown to be better than the others of in their financial performance and human resource performance representatively.
